This study aims to analyze the effect of Servant Leadership on Employee Performance with Work Motivation based on Herzberg’s Two-Factor Theory and Work Discipline as mediating variables among employees of FamilyMart Malang City. This research employs a quantitative approach. The sample consists of 46 respondents who are employees of FamilyMart Malang City. Data were collected through online questionnaires, while data analysis was conducted using the Partial Least Squares–Structural Equation Modeling (PLS-SEM) method with the assistance of SmartPLS 4.0 software. The results indicate that Servant Leadership does not have a significant direct effect on Employee Performance. However, Servant Leadership has a positive and significant effect on Herzberg-based Work Motivation and Work Discipline. Furthermore, Herzberg-based Work Motivation and Work Discipline are proven to have a positive and significant effect on Employee Performance and function as mediating variables in the relationship between Servant Leadership and Employee Performance. These findings suggest that improving employee performance in the modern retail sector is more effectively achieved through strengthening work motivation and work discipline shaped by service-oriented leadership. This study provides practical implications for the management of FamilyMart Malang City in implementing sustainable human resource management practices.
